# Maintaining direction through leadership change

Leaders come and go all the time, and for the most part, businesses stay on track. But when a senior leader departs, it’s not unusual to see a period of uncertainty, slow decision-making, and internal chatter and speculation about future direction.

How teams respond during leadership gaps or transitions has a major bearing on whether a business thrives, or merely survives.

 

**Maintaining direction when leadership gaps appear**

When a senior figure steps away from a business, or unexpected gaps open at the top, people will instinctively look for direction. In this situation it’s not the role of remaining leaders to instantly fill the space left (that can come later), but instead to steady the ship and make clear what remains constant.

In most cases, the organisation’s purpose and commitment to that purpose won’t have changed. However, this message will likely need to be reinforced to teams unbalanced by a departure. Drawing attention to these core anchors is essential to avoiding drift, speculation, and a retreat into reactive behaviours.

- **Reaffirm purpose.** Remind everyone why the organisation exists and what it's working towards. This is the consistent organising principle. It gives people a way to interpret decisions and continue acting with confidence even when leadership has changed.
- **Reconnect commitment.** Encourage everyone to ask: "What's still within our control?" and "Where can we keep making progress?" This helps channel energy away from anxiety and towards meaningful action.

Continually linking day-to-day decisions back to purpose and contribution creates stability without needing to have all the answers to inevitable short-term questions like: “Who’s guiding us?” and “Who’s accountable?” The goal is to hold the centre so that when new leadership steps in, the organisation has remained cohesive, focused, and ready to move forward.

 

**Navigating the inevitable speculation and rumour**

Whenever a leadership void opens, it’s inevitably filled with speculation very quickly. People will wonder whether a new leader will be bringing in their own people, whether old initiatives will be overturned, or even whether the team’s roles will change. These little voices are only amplified by lack of communication.

The antidote, then, is transparent and consistent communication from the outset. Even when plans aren’t totally clear, it’s still normally possible to clarify what is confirmed, and to distinguish facts from fiction. This can be done in town halls and other formal communication, but also in casual conversation. This doesn’t mean overloading staff with every small update, instead it’s all about creating the constant rhythm of communication that establishes trust.

This dialogue also needs to be two-way. People need to have the psychological safety to ask questions, express concerns, or challenge assumptions. Without that, people are likely to hold back, making the organisation slower, less innovative, and more vulnerable to mistakes.

 

**Adapting to a new leadership style**

Change naturally becomes more complex when a new leader comes in with a very different style. For example, a new leader arrives who expects frequent collaboration and real-time input on decisions, whereas the previous leader trusted teams to make independent choices and check in only periodically.

In this situation, new and existing leaders have to answer the central questions: How much should the team adapt to the leader? How much should the leader adjust to the team? Successful integration requires mutual awareness, empathy, and patience.

Any incoming leader needs to be willing to ask: “How do my team members work best?” and “Where are their strengths underutilised?” Staff, in turn, benefit from transparency about expectations and goals, and clarity on what aspects of the organisation will remain consistent. Misalignment in either direction can reduce engagement, slow performance, and, in the worst cases, cause attrition.

 

**Leading through change**

Leadership changes are inevitable, but how an organisation manages them is determined by commitments, culture and communication. By focusing on purpose, maintaining transparency, and building a culture of psychological safety, it’s possible to minimise the negative impact of leadership voids.
